Analyzing the impact of implementing a succession management system on the performance of bureaucracy-oriented organizations and providing applicable solutions

Abstract
The aim of the present study is to analyze the impact of implementing a succession management system on the performance of bureaucracy-oriented organizations and providing applicable solutions. A mixed-method approach was used in this research. In the qualitative part, 15 senior commanders, human resources managers, and university professors from the Islamic Republic of Iran Army were selected using a purposive snowball sampling method, and after in-depth and semi-structured interviews, the data were analyzed using the 3-stage coding method of Brown and Clark (2013) based on the theme analysis method. In the quantitative part, in order to test the impact of the statistical model on organizational performance in the selected organization, 384 AJA personnel with at least a bachelor's degree were tested based on cluster sampling in the first place and then on available random sampling. Finally, the data were analyzed using structural equation modeling with Smart-PLS software. The findings showed that the mechanisms of implementing the succession management system include seven main themes that occur gradually and process-oriented. These themes are: developing organizational culture, creating a platform for implementation, committed implementation of the system, formulating policies, evaluating candidates to create meritocracy, analyzing training gaps and personnel development, and finally evaluating the succession management system. In the quantitative part, the results confirmed the positive and direct impact of implementing the succession system process on organizational performance. The results also showed that about 20 percent of the changes in organizational performance are influenced by the succession system.
